Conflict within an Organization - Essay Example Inside and outside stakeholders, such as employees, management, and shareholders, however, competes over their share of the rewards and resources that the organization generates. To grow, change, and survive, an organization must manage both cooperation and competition among stakeholders (Gasparino & Raghavan, 2001; March, 1962). Organizational conflict is the clash that occurs when the goal-directed behavior of one group blocks or thwarts the goals of another. Conflict can be beneficial because it can overcome organizational inertia and lead to organizational learning and change (Coser, 1956; Robbins, 1974). When conflict within an organization or conflict between an organization and elements in its environment arises, the organization and its managers must reevaluate their view of the world. Conflict between different managers or between different stakeholder groups can improve decision-making and organizational learning by revealing new ways of looking at a problem or the false or erroneous assumptions that distort decision-making. For example, conflict at AT&T between the board of directors and top managers about the slow pace at which top managers were restructuring the company caused a radical change in managerial attitudes (Hymowitz, 2001; Bernstein et al, 2000). A new top-management team was appointed to increase the pace of change and to overcome AT&T's conservative approach. Similarly, conflict between divisional managers at IBM resulted in a major change in organizational focus, from a purely mainframe focus to a more consulting-oriented focus (Nugent, 2002). Beyond a certain point, however, conflict stops being a force for good and becomes a cause of organizational decline. Innovation is, of course, more or less impossible in such a setting. An organization in trouble spends a lot of time making decisions-time that it cannot afford because it needs to adapt quickly to turn itself around. Thus, although some conflict can jolt an organization out of inertia, too much conflict can cause organizational inertia: As different groups fight for their own positions and interests, they fail to arrive at consensus, and the organization drifts along; failure to change makes the organization go from bad to worse (Amason, 1996). At first, many organization theorists regarded conflict as wholly dysfunctional because it was believed to be the antithesis of cooperation. It was generally interpreted as a sign of a defective or an incomplete social structure. Therefore, early conflict theorists proposed that the appropriate response was the creation of structural mechanisms for dealing with issues that generate conflict. Committees, task forces, liaison roles, and many other forms of coordination were recommended for this purpose (Galbraith, 1977). The second phase of theorizing about organizational conflict developed around American organization theorist Louis Pondy's observation that, although conflict may be unpleasant, it is an inevitable part of organizing (1967). In Pondy's view conflict may still be regarded as dysfunctional, however, as a natural condition, conflict is unavoidable and should be accepted. This phase of study led to theoretical interest in the sources of conflict, and a search for understanding of its fundamental conditions. The Life Of William Harvey William Harvey an English physician, was the first to describe the circulation of the human body and properties of blood being transported throughout the body by its mechanical pump, the heart. He studied medicine at the University of Padua in Italy and was tutored by surgeon Hieronymus Fabricius. Fabricius, was fascinated by anatomy, and discovered that the veins in the human body had one-way valves, but was not too sure as to what their function was. Harvey went on, based on Fabriciuss findings, to figure out the role valves play in circulation of the body. He returned from Italy in 1602 and established himself as a physician. His career was taken to a whole new, better level when he married Elizabeth Browne, the daughter of Elizabeth Is physician. They were married in 1604. He became a fellow of the Royal College of Physicians in 1607 and, in 1609, was appointed physician to St Bartholomews Hospital. The highlight of his career, however was probably when he became physician to Elizabeths successor James I and to James son Charles when he ascended to the throne, in 1618. Both King James and King Charles took a close interest in and encouraged Harvey in every step of his research. Harveys research was furthered through the dissection of animals. He first revealed his theories at the College of Physicians in 1616. In 1628 he published these theories in a book titled Exercitatio Anatomica de Motu Cordis et Sanguinis in Animalibus (An Anatomical Study of the Motion of the Heart and of the Blood in Animals). Here was where he explained how the heart pumped the blood in a circular course through the body. His discovery received great accolades and interest in England, although it was greeted with some scepticism on the Continent. Harvey was also the first to theorize that humans and other mammals reproduced via the fertilisation of an egg by sperm. It took another two centuries before a mammalian egg was finally observed, but Harveys theory still won credibility during his lifetime. Harvey held a close relationship with the royal family through the English Civil War and also witnessed the Battle of Edgehill. Harvey is often credited as the Father of Cardiovascular Medicine. His observations of dissected hearts showed that the valves in the heart allowed blood to flow in only one direction. Also, even though he lacked a microscope, he theorized that the arteries and veins were connected to each other by capillaries, which were later be discovered by Marcello Malpighi some years after Harveys death. William Harveys work became the foundation for all modern research on the heart and cardiovascular medicine. It has been said that Harveys proof of the continuous circulation of the blood within a contained system was the seventeenth centurys most significant achievement in physiology and medicine. He is also often referred to as the Father of Scientific Method. Harvey believed that direct observation was the correct way to draw conclusions about scientific facts. He kept records of his experiments. He did not record his findings until he proved them. This practice became known as the scientific method, and Harvey has received much credit for having promoted its use. Historical background William Harvey was the eldest child of merchant Thomas Harvey and Joan Halke and was born in Folkestone, Kent on the 1st of April, 1578 . His father was known to be a styled gentleman, who upon referring to the register of Williams matriculation at Cambridge, was designated a yeoman of Kent. He must have been a man of some substance and position, as all of his seven sons followed careers, and attained positions necessitating the possession of capital at the outset. William had five brothers who were all merchants of repute in the city of London. They traded extensively with Turkey and the Levant. John, the second son, was at one time Member of Parliament for Hythe, and afterwards became Kings Beceiver for Lincolnshire, and Footman to His Majesty. Of Joan Halke, Harveys mother, but little has been preserved to us, and that little has been derived from the inscription on a monumental slab in Folkestone Church. She is there described as having died in her 50th year, the mother of seven sons and two daughters. Conjecture has attributed the authorship of the inscription to her son William. There were two daughters, one of whom died young, and of the other nothing beyond her name is known. Harvey attended Kings School in Canterbury from 1588 to 1593. There he worked at the ordinary subjects of an English education, and acquired a good knowledge of both Latin and Greek. This was essential at a time when the influence of authority was triumphant, and when even contemporary literature, to appear learned, must needs be expressed in Latin. He then studied at Cambridge University and Gonville and Caius College from 15 93 to 1599. He spent these years in the study of classics, dialectics and physics. Such a course of training was then, as now, considered a fitting prelude to the study of the science and art of medicine. In 1597, being then nineteen years of age, he was made a Bachelor of Arts of his university. At that time, and indeed until quite recently, the University of Cambridge was in a very different position with regard to the teaching of medicine from what we now find. Divinity was its chief glory, and the well equipped medical school of the present was almost unrepresented, one or two professorships only being devoted to medical subjects. Hence he decided to attend one of the premier institutes of Medicine in the Continent, located in Padua, to pursue his career in medicine. It was there that he worked with Hieronymus Fabricius, who was a well known anatomist and had observed the one-way valves in blood vessels. After graduating from Padua, he returned to England to establish himself as a physician and joined the College of Physicians on the 5th of October, 1604. After marrying Elizabeth Browne, daughter of physician Lancelot Browne, he accepted his position at St. Bartholomews Hospital, succeeding a Dr. Wilkinson, as the physician in charge of the hospital. At this point, the physicians function consisted of a simple but thorough analysis of patients who were brought to the hospital once a week and the consequent writing of prescriptions. Hieronymus Fabricius The next important phase of Harveys life began when he was appointed to the office of Lumleian lecturer on 4 August 1615. The Lumleian lectureship, consisted in giving lectures for a period of seven years, with the purpose of enlightening and increasing the general knowledge of anatomy throughout England. Harvey began his lectures in April 1616. At this time, at the age of thirty-seven, he was described as a man of lowest stature, round faced; his eyes small, round, very black and full of spirit; his hair as black as a raven and curling ( Book : William Harvey; author : Sir DArcy Power; year: 1897) . Some of the notes which he used at the time are preserved in the British Museum (the manuscript notes of which contain the first account of blood circulation). At the beginning of his lectures, Harvey laid down the canons for his guidance: To show as much as may be at a glance, the whole belly for instance, and afterwards to subdivide the parts according to their positions and relations. To point out what is peculiar to the actual body which is being dissected. To supply only by speech what cannot be shown on your own credit and by authority. To cut up as much as may be in the sight of the audience. To enforce the right opinion by remarks drawn far and near, and to illustrate man by the structure of animals. Not to praise or dispraise other anatomists, for all did well, and there was some excuse even for those who are in error. Not to dispute with others, or attempt to confute them, except by the most obvious retort. To state things briefly and plainly, yet not letting anything pass unmentioned which can be seen. Not to speak of anything that can be well explained without the body or can be read at home. Not to enter into too much detail, or in too minute dissection, for the time does not permit. To allot a definite time to each part of the body i.e. first days lectures dedicated to the abdomen, the second to the thorax, the third to the brain and so on. He soon attained a practice of great importance, when he was appointed the Physician Extraordinary to King James I, on the 3rd of February 1618. Although Harveys practice suffered because of his radical views, he was also in the picture during King Charles Is reign. Harvey accompanied King Charles I wherever he went as Physician in Ordinary. In particular, Charles hunting expeditions gave Harvey access to many deer carcasses. Harvey made use of these deer carcasses by conducting most of his experiments on them; from these, he made his many observations and consequent theories. King James I King Charles I During the English Civil War a mob of citizen-soldiers against the King entered Harveys lodgings, stole his goods, and scattered his papers. The papers consisted of the records of a large number of dissections of diseased bodies, with this observations on the development on insects, and a series of notes on comparative anatomy. Now sixty-eight years old and childless, Harvey had lost three brothers and wife at this time. Apparently, he died of a cerebral hemorrhage from vessels long injured by gout: it is highly probable that the left Sylvian artery malfunctioned, leading to a gradual accumulation of blood to the brain which eventually overwhelmed it, resulting in his death. There exists a fairly detailed account of what happened on that day; according to the information at hand, Harvey: went to speak and found that he had the dead palsy in his tongue; then he saw what was to become of him. He knew there were then no hopes of his recovery, so presently he sends for his young nephews to come up to him. He then made signs (for seized with the dead palsy in his tongue he could not speak) to let him blood his tongue, which did him little or no good, and so ended his days, dying in the evening of the day on which he was stricken, the palsy giving him an easy passport. (Book: William Harvey; author: Sir DArcy Power; year: 1897) Experimental Procedures Harvey was well trained in anatomy, and he, like his idols Versalius and Fabricius, was convinced that the interventricular septum was not leaky to blood. Also, he was born into an era in which experimentation, computation and simple observation, became recognized as essential tools of the scientific method. He was well aware of the works of Copernicus and Kepler, and of his contemporary Galileo, for whom the combination of careful observation and computation resulted in nothing less than a switch between the earth and the sun as the center of our universe; Galileos dictum Measure all that is measurable, and make those things measurable which have hitherto not been measured (Book: William Harveys Biological Ideas; author: W. Pagel; year: 1967) was deeply impressed upon him. He was also familiar with the somewhat earlier writings of Santorio Santoro, who, sitting on an exquisitely sensitive balance, compared his body weight and the difference between the ingested food and his excreta and was capable of observing that the body lost a certain amount of weight continuously in the form of insensible perspiration (Book: History of Physiology; author: E. Unlike the great Kepler, who improved upon Copernicus observations, and Galileo, whose telescope unequivocally established the Copernican revolution, Harvey did not build on anything, revise anything, or improve on anything. This revolution was set forth in his book entitled Exercitatio Anatomica de Motu Cordis et Sanguinis in Animalibus or Anatomical Essay on the Motion of the Heart and Blood in Animals (Book: On the Motion of the Heart and Blood in Animals; author: William Harvey, translated by Keynes G; year: 1978), commonly referred to as De Motu Cordis or simply De Motu. It was published in 1628 when Harvey was already 50 years old. Knowing that he was challenging a big fish, he opened the monograph with a letter to the King, Prince Charles, with the statement : The heart of animals is the foundation of their life, the sovereign of everything within themfrom which all power proceeds. The King, in like manner, is the foundation of his kingdom, the sun of the world around him, the heart of the republic, the foundation whence all power, all grace doth flow. For example, in this dedication he states the studious and good and true do not esteem it discreditable to desert error, though sanctioned by the highest antiquity, for they know full well that to err, to be deceived, is human.I would not charge with willful falsehood anyone who was sincerely anxious for truth, nor lay it at any ones door as a crime that he had fallen into error. I avow myself the partisan of truth alone. Harveys revolutionary conclusion that blood is conserved and circulates was based on only a few observations, the major ones were as follows: First, he measured the total amount of blood that could be drained from sheep, pigs, and some other subprimate mammals. He then measured the volume of the left ventricles of these animals and calculated that, if the left ventricle were to empty with each beat, in one hour the total volume of blood pumped would be much greater that in the ingesta( material taken into the body by means of the digestive tract) or even that contained in the entire animal. Indeed, this would be true even if one-tenth of the blood contained by the ventricle were ejected per beat. Therefore, he concluded, it is a matter of necessity that the blood perform a circuit, that it returns to whence it set out. He then demonstrated, publicly, that when a live snake is laid open, compression of the vein entering the heart leads to a small heart that is devoid of blood upon opening it. If on the contrary, the artery instead of the vein be compressed or tied you will observe the part between the obstacle and the heart, and the heart itself to become largely distended and, in the end, to become so oppressed with blood that you will believe it about to be choked. (Book: Scientific Papers: Physiology, Medicine, Surgery, Geology, with Introductions, Notes and Illustrations; author: William Harvey, translated by Willis R; year: 1910) He also showed that, following light application of a tourniquet to the arm, the veins become engorged and that blood can only be milked from an engorged vein in the oral direction toward the heart but when the vein is thus emptied it only fills from the periphery. Also, when one knows the diameter and length of the cylinder of vein, one can calculate the volume of blood that flows through the vein during rapid emptying and refilling. Harvey showed that in a day more blood flows through that segment alone than the quantity of food ingested. Harveys experiment illustrating the venous valves (nodes or portals) and the unidirectional nature of emptying and filling. He also states: Now if you reckon the business, how much by one compression moves upwards by suppression of the portal, and multiplying that by thousands, you shall find so much blood passd by this means through a little part of a vein, that you will find yourself perfectly persuaded concerning the circulation of the blood, and of its swift motion (Book: Scientific Papers: Physiology, Medicine, Surgery, Geology, with Introductions, Notes and Illustrations; author: William Harvey, translated by Willis R; year: 1910). Harvey also possessed a lifelong obsession with animal generation. His fascination with the perfection of animals brought about his desire to find out how the organisms arise. This is described in his introduction to his Essays on the Generation of Animals. His fascination sprouted from his study of Aristotles ideas of generation. Harvey decided to further investigate Aristotles views by studying a hens eggs in order to understand the meaning of generation in animals. He justified his decision and his plan of pursuing his research in Of the Method to be pursued in studying Generation passage of the introduction to Essays of the Generation of Animals. First of all, a hens egg had a simple structure and readily available for frequent experimentation. In the introduction to his essays, he further explained that his choice of using a chicken egg was acceptable because the other animals had similar means of generation. Results drawn from the experiment he would conduct on a hens egg coul d be related to the reproduction in more complex animals; even animals that did not produce eggs. All animals reproduce with some form of an egg, which he considered to be a metaphor for the simple origin of any new life form. Harvey considered it necessary to start with the less complicated animals because this would allow him to repeat the tests many number of times to ensure accurate results. His strategy was to observe the formation of a chick to create a history of its development. Harvey would then use this information to show the cause of generation and the order in which it proceeded in. Before Harveys research, scientists believed in a theory known as pre-formation, which assumed that an animal already possessed the traits of the mature mammal and grew in size in the mothers womb. William Harvey refuted these prior theories in his consideration of the history of an eggs development. He noticed that the fetus began as a single drop of blood and then further differentiated into an egg which later became the chick. As a result, he rejected the idea that an exact replica of the organism could be found in reproductive material of either the male or the female. Harvey, however, learned by investigating the stages of development in the eggs that some parts of the animal are engendered before others. Another concern of Harveys was the theories of previous scientists on the role of the male and the female in animal generation. Scientists before attempted to find an answer to this mystery. Galen assumed the yolk in a hens egg was a joint of male and female secretions (Book: Investigations into Generation; author: Elizabeth Gasking; year: 1967). Aristotle hypothesized that the cause of generation was the males semen acting on the menstrual blood of the female making the menstrual blood the source of matter and the semen the efficient source (Book: William Harvey and the Primacy of Blood; author: John White; year: 1986). Fabricius presumed the male caused the material and the female provided the nourishment. Harvey wanted to solve the mystery of the purpose of each sex, so he examined the male and female genital systems of the deer carcasses he found in King Charles Royal Parks (Book: Investigations into Generation; author: Elizabeth Gasking; year: 1967). Through Harveys investigation, he disproved Aristotles theories and clarified this in the passage Of the manner, according to Aristotle, in which a perfect and fruitful egg is produced by the male and female fowl in his essays (Book: The Works Of William Harvey; translated by Robert Willis; year: 1847). He did not consider Aristotles efficient cause as relevant in the discussion of reproduction because Aristotles agent of the efficiency was only semen from the male. According to Harvey, semen was an external cause and could not produce an effect on the soul of the offspring because it was not with it throughout its lifetime of the offspring (Book: Investigations into Generation; author: Elizabeth Gasking; year: 1967). Also, Harvey expla ined the female must have a role in the efficiency when he stated, The earth, too, spontaneously engenders many things without seed, and among animals, certain females, but females only, procreate of themselves and without the concurrence of the male: hens, for example, lay hypenemic eggs; but males; without the intervention of females, engender nothing (Book: The Works Of William Harvey; translated by Robert Willis; year: 1847). He deduced that if the female can reproduce without the male, then the male must not be the only agent to produce the efficiency. He was able to develop this view by looking at less complex organisms and extending it to more evolved animals because he considered all animals to share similar reproductive processes. Accordingly, he allowed himself to make broad generalizations about generation through species barriers. One of the many reasons for William Harveys success was his meticulous experimentation, now known as the scientific method. Scientists precedi ng William Harvey used experimentation in order to investigate; however, Harvey set a new standard for testing. He made precise calculations before and during experiments. For example, in his study of circulation, he calculated the exact amount of blood released from the heart with every thrust (Book: Early Reactions to Harveys Circulation Theory: The Impact on Medicine; author: Steven Lubitz; year: 2004). Harvey closely examined and dissected various animals. While many scientists such as Galen used only careless observation, Harvey tested physically and then retested numerous times to ensure his results lacked error. In fact, William Harvey was the first to apply quantitative and observational methods simultaneously within his research. He picked test subjects that would be immediately available for many experiments. In the examination of blood and animal generation, Harvey used hens eggs because they were cheap and available in abundance. As the Kings physician, Harvey examined d eer in his studies of animal generation. The substitution of the mammal into testing greatly advanced Harveys research because he could relate his concepts of reproduction to an organism that did not produce an actual egg. Contributions Harvey was awestruck by the way blood flowed through the human body. Most people of the day believed that food was converted into blood by the liver, and then was consumed as fuel by the body. Harvey knew this was false by the understanding of his firsthand observations of the human and animal dissections he made earlier to study on. In 1628 Harvey published An Anatomical Study of the Motion of the Heart and of the Blood in Animals which explained how blood was pumped from the heart throughout the body, then returned to the heart and re-circulated. This book expressed views that were very controversial and lost Harvey many patients, but it ultimately became the basis for all modern research on the heart and blood vessels. Unlike the other anatomical textbooks written in the past, Harveys book has only one illustration with a set of four related figures. This absence of pictures was probably deliberate to show Harveys dedication to the scientific experimental method. The reader by act ually recreating Harveys experiments was forced to follow each step of Harveys methods specifically, in a way that a general examination of illustrations did not require. The four figures depict a simple but persuasive experiment that can be performed on a human arm without dissection. The experiment involves tying the arm with a tourniquet and adjusting the tightness to demonstrate that the blood can either be cut off from the arm or permitted to overfill the arm, causing the veins to bulge. This procedure was also used for bloodletting: the removal of blood from the vein in the arm was a common treatment for a variety of medical conditions and was also a means of preventing disease. Bloodletting was a common therapy of early medicine. It was done by cutting into a vein, called venesection or phlebotomy. This work was often done by a surgeon or a barber-surgeon. The veins near the elbow were commonly used. In this book, Harvey proves the following: that it is the contraction, not the dilation, of the heart which coincides with the pulse, and that the ventricles as true muscular sacs squeeze the blood which they contain into the aorta and pulmonary artery; that the pulse is not produced by the arteries enlarging and so filling, but by the arteries being filled with blood and so enlarging; that there are no pores in the septum of the heart, so that the whole blood in the right ventricle is sent to the lungs and around by the pulmonary veins to the left ventricle, and also that the whole blood in the left ventricle is again sent into the arteries, around by the smaller veins into the vena cava, and by them to the right ventricle again thus making a complete circulation; that the blood in the arteries and that in the veins is the same blood; that the action of the right and left sides of the heart, auricles, ventricles and valves, is the same, the mechanism in both being for reception and propulsion of liquid and not of air, since the blood on the right side, though mixed with air, is still blood; that the blood sent through the arteries to the tissues is not all used, but that most of it runs through into the veins; that there is no to and fro undulation in the veins, but a constant stream from the distant parts towards the heart; that the dynamical starting-point of the blood is the heart and not the liver. This demonstration of the circulation was incomplete in one point only, though. Harvey could not discover the capillaries through which the blood passes from the arteries into the veins. This gap in the circulation was filled in several years later by the great Italian anatomist Marcello Malpighi, who in 1661, a few years after Harveys death, observed in the lungs of a frog, by the newly invented microscope, how the blood passes from the one set of vessels to the other. Harvey saw all that could be seen by the naked eye in his observations on living animals; Malpighi, four years after Harveys death, by another observation on a living animal, completed the marvelous chain of evidence. A second ground-breaking book published by Harvey in 1651, Essays on the Generation of Animals, is considered the basis for modern embryology. In the seventeenth and eighteenth centuries, theories of embryology and development were superimposed with theories of sexual reproduction, along with a number of theories on the origins of life, most of which supported the idea of spontaneous generation. During this period debates raged over spontaneous generation, the idea that life was spontaneously created out of inanimate matter. The popular belief that living organisms propagated from mud in streams, dirt, or environments such as rotting meat was supported by a number of scholars. William Harveys research into reproduction, published in 1651 as Exercitationes de Generatione Animalium (Essays on the generation of animals), began to cast doubt on spontaneous generation. Harvey believed that all life reproduced sexually, a view that he stated with his famous dictum Ex ovo omnia (Everything comes from the egg). Although he was taught by Fabricius, William Harvey criticized his teachers views about reproduction. In fact, the inaccuracy he saw in Fabriciuss beliefs prompted his investigation of animal generation (Book: The Ovary of Eve: Egg and Sperm and Pre-formation (The organism is preformed as a complete miniature structure in the sperm or the egg and simply grows larger as it develops. He is a literary genius, scientist, philosopher and the author of his times, ladies and gentlemen, I present to you Mr. Aldous Leonard Huxley. Huxley: Good evening Andrew. Andrew: Great to have here with us Aldous, sorry we don’t have a great deal of time so we’ll get strait into it. Your Novel Brave New World, Could you briefly tell us about your book and the role of creation within the text. Huxley: The book is about the destruction of life in the pursuit of a new one, hence the title Brave New World. The book describes a world that the characters within believe to be a utopian society. All the substance within in Brave New World begins at the New World States; places where human beings are manufactured like machines. The story takes place in a world state in the 7th century A.F. (after Ford), where social stability is based on a scientific caste system. Human beings are graded from the highest intellectuals to lowest manual workers. They are hatched from incubators and raised in communal nurseries, learning by methodical conditioning to become oblivious and accepting of their captivity. Andrew: So Aldus, tell me, where did this fascination for creation begin? Huxley: Well my grand father was Thomas Henry Huxley, an outspoken defender and advocate for Darwin's theory of evolution by natural selection. He was nicknamed "Darwin's bulldog," being the most vocal of his supporters. He quite famously told the pope; "I would rather be the offspring of two apes than be a man and afraid to face the truth." Hearing my father talk about him sparked my imagination and caused me to research the subject further. My brother is also a great biologist whom without his help the book would never have been completed. But I guess the underlining fact is; everything stems from creation, and the way in which something is created will affect its purpose and role in life. Andrew: Such as natural birth as apposed to bokanovskification within the hatcheries? Huxley: Exactly. Take childbirth for example. It is an extreme process where a pregnant woman carries a child for nine months then goes through the excruciating pains of labor for a few hours. This already creates an amazing bond between mother and child. I believe Heredity and circumstance make each individual unique, and that the uni... ...in the book. I believe Tyrell and I to be quite similar. He lives upon the top of a ziggurat, similar to the Greek gods upon Mt Olympus, and controls the genetic fate of his people the replicants. He controls their life span, fabricates a past and believes he has superior power above all he has created. Andrew: Well thank you very much Aldous, it’s been extremely interesting. The subject of a creation can have as much impact on it’s creator, as it’s creator on it. When time, money, and passion are invested into any task, (especially creation) our art becomes part of us. Tyrell’s identity is built by his creation of replicants, just like a god, and Aldous Huxley is the creator and god of his own universe. Both these people would have no identity without their creations, and their creations would not exist without them. Both Blade Runner and Brave New world center on the issues of creation, both texts using the issue as a warning for the future. As we study both text and examine what they have to offer, we should be asking where our society is heading, and are we losing a part of our own humanity within consumerism and science? Belch and Belch define Consumer Behaviour as the process and activities people engage in when searching for, selecting, purchasing, using, evaluating, and disposing of products and services so as to satisfy their needs and desires. Demand Is the willingness and ability to purchase a product. Consumer’s total demand for a product for a product is reflected in the demand curve Demand Curve Is a line showing the relationship between the price of a product or factor of production and the quantity demanded per time period. The demand curve is usually downward sloping, since consumers will want to buy more as price decreases. Shift in demand curve Is a movement of the demand curve from one position to another (left or right) as a result of some economic change other than price. A given demand curve is always drawn on the ceteris paribus assumption that all other factors affecting demand (income, taste, etc) are held constant. If any of these changes, however, then this will bring about a shift in the demand curve. For example if income increases, the demand curve will shift to the right, so that more is now demanded at each price than formerly. There were also no charges for ATM’s in balances and bank statements enquiries while other Banks do have charges in balances and bank statement enquiries. From 1st February, 2010 National Microfinance Bank has introduced new tariff guide whereby for the first time NMB charges Tshs 50/= for Teller withdrawal fee and Tshs 100 for ATM mini statement. Demand Analysis Refer to the demand theory as want, need or desire for a product backed the money to purchase it. Due to high demand of consumers, the bank has been forced to add some products to meet the consumers’ demand. Up to 1st January, 2010 the bank has over 134 branches all over the country, 276 ATMs and different product and services. Some of the new products and services which introduced to meet the consumers demand were as follows. NMB Junior Account Is the account whereby a customer can get extra bonus above normal interest rate, no service fee, quarterly interest payment and it encourages savings for future use. NMB student Account As the bank seen the high demand of students to save their money they decided to open NMB student Account. By looking in their earnings they put affordable opening balance of Tshs 2,000/= only. Many students now opt for this type of account. Money Transfer Is the transfer of money through mobiles phone. As today world is more advanced in technology, bank decided to introduce this service to meet the customers demand. Customers can be able to view their balances, recharge their mobiles phone, transfer of money through ATM and Mobile Banking. This product is of high demand nowadays as many customers enrolled in this programme. Internet Banking Through this service the consumers can easily have the access to their bank account, National Microfinance Bank has introduced this service starting with Corporate Customers, where in next phase will be able to do transactions through this service. No registration fee at 1st phase where corporate customers can view their account transactions and print their bank statement online. Demand for NMB Internet Banking has been increasing due to many of the corporate customers has a lot of operations and vast network country wide, and many requires online statement to simplify their operations including selling of different products after making collections through NMB. Demand function As it is a form of notation that links the dependent variables, quantity demanded with various independent variables that determine quantity demanded such as price of a product, income, price of substitute products and advertising. Changes in any of these independent variables will affect quantity demanded differently. As to relate with our case study, this demand function will also apply. Price is an independent variable that determines quantity demanded of some product. In order to penetrate the market NMB offered free of charge in checking balance, mini statement and cash withdraw. It only charges Tshs 400 per month for personal accounts as service fee regardless of how many times someone use that service. NMB introduces charges for withdrawal of Tshs 500 through ATM per month previously it was Tshs 400, balance check cost Tsh 50, ATM mini statement cost Tshs 100. This rise in price charges affects the quantity demanded. This shows that price is an independent variable to quantity demand. As the price rises the quantity demand goes down. Advertisement is another independent variable that determines quantity demanded of some product. Advertisement is an art of keeping people aware with some product or service you need people to know. NMB Mobile Banking launched September, 2009, up to October, 2009 few customers were registered to this service and few were aware of this service, so NMB decided to engage in advertisement for this service through posters, Television, Radio, Brochures, Newsletters, promotions, the records shows high response of people to use NMB Mobile Banking from November till to date as over 150,000 customers have registered to this service compared to 100,000 registered in previous months. This shows that advertisement affects quantity demanded as many customers were able to use that service due to awareness of that service advertisement. Moreover, price of a substitute product is another Independent variable that determines quantity demanded of some product. NMB offers free charges in registration for Internet Banking for Corporate Customers compared to other banks such as NBC and CRDB which have registration fee, and due to its large network country wide, these caused many corporate customers to be convinced to join NMB Internet Banking services and hence quantity demanded of this service to be high due to the above factors. Determinant of Demand Demand for a good or service is determined by many different factors. In relation to our case study, they also applied as follows The price of the Commodity The amount one buys will depend on the price. The lower the price of the commodity the greater the quantity they will buy. In NMB there is no charge for opening account for government salaried workers, this plays a high demand for government employees to open account with NMB, after they enroll with NMB they enjoy using other products such as NMB Junior, NMB Bonus account and NMB mobile which have initial price, this tend to increase number of customers. As the lower the price of the commodity, the greater the quantity he will buy, this also cause many government employees to open account with NMB, this is where ceteris paribus and vice-versa will apply. Consumer Income As consumers Income change, the demand for goods and services will change. For most products, demand Increase when consumers have larger incomes. In relation to our case study, NMB main customers were from government salaried workers. This tends to increase the demand for them to save due to surplus they have. Price of Related goods When the prices of related goods change; demand may Increase or decrease, ceteris paribus. This also applies in NMB as many people were in belief that DECI SACCOS pays higher Interest, they withdraw their money from their accounts and transfer to DECI SACCOS accounts, and quantity demanded for NMB services decreased during that period. Taxation levels on goods Higher taxes on goods causes rise in their prices and hence cause the demand for the products to fall and vice versa. Due to high tax on the machines imported and experts operating those machines, NMB rises the ATM charges that causes a slightly fall in demand of that service due to those charges. Theory of consumer behavior and its applications in NMB Consumer behavior is how consumers allocate their money incomes among goods and services. A consumer is a unit of consumption and one of the agents in the commodity market. A consumer has a certain amount of income he can use to buy goods and services from the market. Given the fixed income and fixed prices of the goods, the consumer has to decide whether to buy a particular good and what amount of it to buy. So, the consumer faces the problem of choice of commodity. This problem can be solved on the basis of the economic theory of consumer behavior – consumers choose the best bundle of goods they can afford. This applies also in our case study as how people allocate their money in the different services offered by NMB example they choose to use ATM services, mobile banking services, internet services and different bank accounts offered. This theory helps bank to improve in their strategies by looking in the psychology of how consumers think, feel and select between different alternative products offered. They sometimes conduct a survey to know how customers perceive their services. Surveys can be in different groups users example to students, farmers, government employees, individual person and different organizations used NMB services. The results obtained help to improve some services and sometimes to know what they need and introduce new product according to their needs. They tried to compare their services offered with other banks they offer. Moreover the psychology of how consumer is influenced by his or her environment e. g. culture, family, signs, media etc. This also applies in our case study as NMB has many branches all over the country compared to other banks. When they win to get customers they tried to offer good services to them as being attracted to convince their families and other co-workers to join with their bank. They use also media to advertise their products as they have advertisement which shows the importance of mobile banking. When people saw that advertisement and compare with the really life they saw the importance of it and engaged in that mobile service. As they see they can buy LUKU even in late hours, they can transfer money at any time they wish using their mobile phones, check balance and mini statement without going counter.

Japan has a much larger economy than Australia in terms of GDP, which is most likely due to their significantly larger population and stronger labour force. Although Japan has the larger total GDP, Australia has a significantly larger GDP per capita, which is due to their much smaller population. Australia’s economic growth rate between the years 2010-2013 ranged from 2-4%, according to the World Bank, and Japan’s rate of economic growth ranged from -0.5-4.7%. Australia’s economic growth is quite consistent, in the sense that they tend to have less dramatic changes in rates of economic growth in comparison to Japan. Inflation generally refers to the rise of prices of consumer goods and services in the market, and the decline of the purchasing value of money. CPI (consumer price index) is the measure used to calculate inflation in the economy. CPI is determined by calculating the percentage change in the average prices of common consumer goods and services. The changes in the CPI of Australia and Japan throughout the years is displayed on the graph below, relative to the 2010 statistics, which are used as the 100%. In 2013, Australia’s CPI measured 107.8%, whereas Japan’s measured 100.0%. Australia’s CPI had risen by 7.8% in three years, whereas Japan remained where they were three years ago. From the graph below, it can be observed that Australia’s CPI continues to increase quite rapidly, which is in contrast with Japan, whose CPI is quite stable and experiences very small change in rises and falls. Analyzing the Impact of the Audi's Daughter Ads to the 51st Super Bowl Audi’s â€Å"Daughter† Anyone who watches the news or goes on the internet or even just has friends knows that the United States is going through tough times now. A change in the presidency has put people in arms and riots and marches have broken out all across this great land. This nation has never been more divided. Which is what fueled many ads for the 51st Super Bowl including Audi’s â€Å"Daughter†. As a young blonde girl races through the street against her male friends, her father voices over his thoughts of the importance of her. He worries over how he will tell her what she is worth, specifically as a woman. She wins the race, and the father hopes for a future where people are not judged by their gender but by who they are on the inside. As the United States has broken out in multiple women’s marches across the country there is no better time than now to come out with a commercial that promotes women. As we dive deeper into this commercial and discover why it is popular we first must look at whether it is a central route or peripheral route. Because of the main message behind the blog and how it makes the audience feel I believe that it is a central route. There are no famous people or comical jokes, it’s a deep message that the audience gets behind. I feel that when ads try to go down this â€Å"route† they can either be a hit or miss. You can make everyone like your commercial if you add in a lot of famous people, beautiful pictures, or comedic effects. But if you have a deep message and most people don’t agree with it, then your commercial is surely going to fall flat. We all have â€Å"attitudes† towards ideas, specifically political ones like feminism. Luckily â€Å"girl power† is very strong right now, and the majority attitude towards it is a positive one, which is why this ad is popular. This commercial is definitely not about the â€Å"steak† and it’s not really about the â€Å"sizzle† either. We only briefly see the car at the end of the ad, the commercial is more about what that brand is for. Like coke is for happiness and friendship, Audi is for specifically â€Å"Equal pay†, and it also generally gives us the feel that it is for equality. That type of brand is something that people can get behind since they feel like they too are promoting equality. Which is why this commercial on is fulfilling â€Å"self-actualization† on Maslow’s Hierarchy of Needs. We want to good people who change things in the world and make it for the better. And if we join this ‘brand’ we can say that we are changing the world. This ad has positive oriented motives. It gives us a sense of hope as the man is at first worried that he won’t be able to tell his daughter all that she is truly worth, but then as the ad plays through he dreams of a day where girls are not worth any less than guys, and considers that that day is almost here. All of us has a mother or sister, if we are selves are not girls. When we consider our interpersonal influences we are all affected by equal pay and gender equality. And our culture, especially at this time in our nation’s history, is really pushing for it too. It might not seem obvious that an ad is more than just funny jokes or famous faces. Whether serious or funny, ads do things for a reason. They research their target audience thoroughly and strive to get into their mind and give them something that the viewers themselves didn’t even know what they wanted. We could have just gotten videos of women’s marches and Audi cars driving through supporting the events. Audi could have come out with so many other options, but instead, they gave us a father worrying about his young daughter. It’s almost like a call to action. She’s young, and she doesn’t realize that she may be worth less than her boy counterparts, but she doesn’t have worry about that. Because we can fix it. And that is what Audi sold to their audience.

Should Parents Be Obliged to Immunise Their Children Against Childhood Diseases Essay Some people argue that the state does not have the right to make parents immunise their children. However, I feel the question is not whether they should immunise but whether, as members of society, they have the right not to. Preventative medicine has proved to be the most effective way of reducing the incidence of fatal childhood diseases. As a result of the widespread practice of immunising young children in our society, many lives have been saved and the diseases have been reduced to almost zero. In previous centuries children died from ordinary illnesses such as influenza and tuberculosis and because few people had immunity, the diseases spread easily. Diseases such as dysentery were the result of poor hygiene but these have long been eradicated since the arrival of good sanitation and clean water. Nobody would suggest that we should reverse this good practice now because dysentery has been wiped out. Serious diseases such as polio and smallpox have also been eradicated through national immunisation programmes. In consequence, children not immunised are far less at risk in this disease-free society than they would otherwise be. Parents choosing not to immunise are relying on the fact that the diseases have already been eradicated. If the number of parents choosing not to immunise increased, there would be a similar increase in the risk of the diseases returning. Immunisation is not an issue like seatbelts which affects only the individual. A decision not to immunise will have widespread repercussions for the whole of society and for this reason, I do not believe that individuals have the right to stand aside. In my opinion immunisation should be obligatory.

Learning Organisations Moving towards a learning organization is something done BY people, not something done TO people or FOR people by someone else. So, the role of HR has to be in encouraging, facilitating, and supporting a move towards learning organizations. HR can never accomplish this themselves. Then, if executives want to move towards a learning organization, they should direct their operating units to do so, and direct HR to move into a supportive role. If its the other way around, where HR gets the responsibility, it never works. Knowledge management (KM) any practice or process of creating, acquiring, capturing, sharing and using knowledge, wherever it resides, to enhance learning and performance in organisations (Scarborough 1999). Knowledge management involves converting knowledge sources by classifying related information then circulating to make the information to take place. Not all information is knowledge or all knowledge is important. According to Blackler (1995), knowledge is multifaceted and complex, implicit and explicit, physical and mental, verbal and encoded. He also categorises knowledge in four as: embedded (technological collective), enculturel (Values, beliefs collective), embodied (practical knowledge individual), and embraced (theoretical understanding individual). Contrast on Blackler, Nonaka (1991) proposes that knowledge could be either individual or collective, cannot be both. Yet another argument comes from Scarborough and Carter (2000). They believe that knowledge appears from the collective experience and it is shared by member of the group. Knowledge also is the key ingredient of products and services. Therefore the difference among the organisations totally depends on the level to which information can be obtained and converted into knowledge. When it is the subject of knowledge, people mainly consider documentation or codifying type of knowledge. Whilst that explicit knowledge is essential tacit knowledge is even more essential as it adds value for competitive advantage of organisations. Tacit knowledge is spontaneous, contextual, has a big connection with experience, documentation cannot be applied. It is believed that tacit knowledge represent big percentage of knowledge of an organisation. In other saying, Nonaka (1991) explained that the knowledge is either explicit or tacit. Explicit knowledge is available, recorded information. It is kept in databases, and it can be systematized, whereas tacit knowledge is in peoples minds. It is hard to articulate and it gains in personal experience. New knowledge starts with an individual Nonaka believes. Tacit knowledge needs to travel from one person to another. The main difficulty in the creation of new knowledge is that bringing the tacit knowledge on the surface and the diff iculty is that it requires experience to do so. Knowledge management is all about getting the valuable knowledge from people, who have it, to people, who need it to develop the organisational efficiency. As organisations are competing in information age, knowledge is the most important asset in the competition field more than physical and financial assets. Another issue is that culture of organisation may be slowing down the knowledge sharing. Open cultures will encouraged people to share their ideas and knowledge. Knowledge management is on the subject of people. It straight connects to peoples knowledge and monitors how the knowledge could support organizational goal. It also uses the most valuable information which is more focus and meaningful. There is not certain regulation which would be difficult to change. KM is often revises the knowledge and checks its practicality in order to see its usefulness. It is generally have motivating feature on managers to ensure that they are working together with the purpose of reaching the organizational objectives. The emphases on knowledge have brought new job lines; such as knowledge workers. There are workers who are called knowledge workers. Drucker (1993) describes them as individuals who have high level of education, skills and ability to apply, in order to solve problems. Knowledge workers create the knowledge and are key players in spreading it. Tampoe (1993) highlights four core motivators for knowledge workers. First one is personal growth; the opportunities for individuals to realise their potentials. Second one is occupational autonomy; a work environment in which knowledge workers can achieve the task given to them. Third one is task achievement that a sense of achievement from producing works that is of high quality and the last one is money reward. Income is just a reward for their contribution to corporate success. Human Research can make a great contribution to knowledge management as process of spreading and sharing knowledge start among people. The important role HR has here to make sure those organisations have the intellectual capital they need. The role of HR in knowledge management can be listed as; create open culture, importance of which will be sharing knowledge; create an atmosphere where trust is the matter; ensuring that activities where people can share knowledge person-to-person basis, such as workshops, seminars, etc; motivating people by rewarding them when there is knowledge sharing; look after the workers who contribute knowledge sharing by providing resources and finally it is important to senior managers should be appointed for the knowledge management to encourage them for encouraging their staff for knowledge sharing. HR has an important role on improvement of the knowledge based cooperation. The important aim of organisations is to achieve the competitive advantage by developing and successfully implementing the knowledge. HRs role here is to encourage management to develop purpose which will suit to organisational aim. HR has also contribution with KM by recommending on the design of process based organisations. These types of organisations are mainly networking, cross-functional, project teams or so where sharing knowledge is crucial. HR contribution on enhancing KM is also important. HR gives advice on how to keep the skilful and talented people who are too important knowledge sharing culture (Armstrong 2008). Several knowledge management models and frameworks have been done. From the above model it can be understood that there is big and important connection between knowledge management and organizational learning, system and technology, culture and strategy. Knowledge management cannot be performed without learning in organizations. There are many divisions in organisational learning, yet there is no single structure which has successfully summarised the variety of its offerings. Learning organisation has much wider and more mature than organisation learning as well as knowledge management. Learning organisation will be explained in detail in later on. A complex adaptive system (CAS) consists of a large number of agents, each of which behaves according to some set of rules. There rules require the agents to just their behaviour to that of other agents (Stacey, 2003). In other saying, agents work and adjust themselves according to each other. Several experts describe CAS as the next evolution further than learning organization. Most businesses are throughout history there are several examples for business which used several planning activities that none of them worked. To be able to escape from this bad destiny now businesses are searching of knowledge management, to make planning dynamic and approachable to the ongoing globalization. Yet this is not always enough to cope up with fast changing unstable world. Organizations must adjust themselves to ongoing change environment. This situation made organizations to learn more about complex adaptive systems and its suitability to organizations. Also in ongoing fast economy, nature is in the circle of change. These natural diversifications make confusion and chaos. Some chaos is accepted in order to make sure that systems are adaptive ensuring long-term survival. Business world is very much willing to adapt CAS. Everyday there are new stories about successful businesses and CAS. Wal-Mart is a very good example for it. Retailers of Wal-Mart now use smart tags to follow inventory items. These smart tags, which are called Radio Frequency Identification RFID) depend on satellites to capture the movement of inventory items anywhere anytime. What happens is that shopping carts display items and amount as customer put them into the cart. Feedback is very important for as it is for learning organizations. It is to manage the complex adaptive system. CAS requires two forms of feedback which are positive and negative feedback. Negative feedback is if change happens the reaction is to undo the direction of the change and maintain the general circumstance whereas positive feedback continuing changes. Organizations adapt CAS because it gives the discipline to follow up the work. Butterfly effect for example is to show that small changes can have big effects. The systems develop with time and the dynamic could be very sensitive to first state which refers to butterfly effect. The single way to gather the benefits of chaos theory in organizational development is to adapt the edge of chaos. With edge of chaos, organizations have to find new and productive ways, adapt new marketing models to survive in the competition. For these learning organizations, airline industry is a good example, particularly Southwest Airlines. They not only did changes to survive but because well off too which they succeeded very well. On the other hand organizations which couldnt cope or catch up with changes struggle. Unless they hold on the element of chaos and become creativity, they will disappear by time. Although with edge of chaos organizations adapt change and they are best known with their creativeness, they do not constantly change. When they do changing, they do not change the core soul of the organization. After changing organization will still have the familiar identity. According to Shelton (2003) the safest way to use chaos theory in organizational development is not in the beginning of organizational change, but in the use of its principles in dealing with issues that arise within the organization. Complexity theory is not the same as chaos theory but chaos involves with complexity theory Senge (1990) brings the concept of the fifth discipline into the organisational learning. He adds that each of the disciplines does provide a very important dimension in structuring the organisations which are willing to learn and carry on enhancing their capability. However, he also observes learning takes place when individuals work in teamwork. The five disciplines Senge identifies can be listed as; systems thinking, personal mastery, mental models, building shared vision, and team learning. Senge associates business and humans to a system in the systems thinking. It is an intangible structure and is a body for knowledge. Learning organisation wants its people to think in system. Personal mastery is the discipline of repeatedly illuminating and extending personal vision, focusing humans energies, developing patience, and seeing reality objectively. As such, it is an essential basis of the learning organisation. Mental models are assumption which specifies how people understand the world around them. It is internal picture of the world and he states that individuals can surface it by learning. Building shared vision involves skill of finding shared. Lastly team learning is essential as teams are the fundamental learning unit in modern organisations. Without team learning, organisation cannot learn. In Senges five disciplines, integrity is core because it is more difficult to integrate new tools than just using them separately. Fifth discipline is system thinking. Without system thinking no learning in organization would ever happen. The systems thinking leads to experiencing more and more of interconnectedness of life and seeing wholes rather than parts. Whenever there are problems in an organisation, according to systems thinking, the problems arise from underlying structures, not from individual mistakes. (Senge, 1990) The learning organisation is an expression which illustrates people gathering to success goals, big or small, in states where they all search for ways of doing things more effectively. Senge (1990), who created the term, explains a leaning organisation as one where people continually expand their capacity to create the results they truly desire, where new and expansive patterns of thinking are nurtured, where collective aspiration is set free, and where people are continually learning how to learn together. In learning organisations, people are constantly watchful for signals which show whether they are reaching their goals. Therefore it can be said that learning organisations continuously look at the detail of actions. Also feedback is vital to the learning organisation because it needs to measure its success. Thus, it accounts, reports, spreadsheets, salespeoples views of customer opinion, shop floor perceptions of a new systems used by activity streams of people. Apple computing -Japan is a perfect example of success when organizational learning is done according five discipline. Although Apple Japan is world wide company, it had one percent of the market in Japan until 1989. Nonetheless with the new president the company succeeded one billion dollar in six years time. The company had some help from a consultant firm. The main plan was to increase the market share as well as efficiency of the company. Being able to gain the market share and improve sales, they come to a decision on increase the number of the distributors, customer management and launch the notion of learning organizations. The first step for Apple Japan was to undertake the Senges Five Discipline which is crucial to learning organizations. Following it, group meeting was made more profitable. More discussion and team education was the main part of the meetings. This approach stressed the importance of the team learning and allowed everyone to share vision towards the same objective. The second step taken was bringing individuals mental model together with the rest of the team which made the progress of learning more efficient. For Personal Mastery, managers support their workers to set up goals. Lastly, the most important discipline for the organizations was Systems Thinking, which was to bring all the other parts together. This approach allows every staff to make decision, and specifically teaches them to take the whole system into consideration, not just their own problems. Changing the way Apple-Japan worked before; paid back with the increase in sales as well as market share of the company (Market Share grew to 15% in 1995 from 1% in 1989. Annual sales soared to $1.3 billion in 1994, with the sale of 520 000 computers) Knowledge may exist within an organisation, but it may not be available to those who need it. Hayes (2007) draws the attentions to importance of distributing the information so that members of the organisation have access to new information which may lead to create new information. Organisational learning is one of the most significant subjects of corporations. The most obvious difference between organisational and an individual learning is that organisations dont have memories which are vital to learning. The main difference between a learning individual and learning organisation is the way they store the information. While individuals use their memories to store the information, organisations do it in their culture. In order for learning to occur, there need to be three circumstances. Firstly, new information must be inputted into the ideas. Secondly, the new information must be combined with the previous one and thirdly practice is essential to complete the learning. Not everyone agrees with the idea of learning organisations. For example, Harrison (1997), argues and criticized because the concept proposes that organisations have a life and ability to learn, which not the case is. Scarborough also disagrees with the dominant perspective of the concept as it suggests individual learning in organisations but does not indicate how or what to learn. Burgoyne (1999) also acknowledges that the concept sometimes creates confusion. Motorola University is one of the best examples for learning organizations. The company has 20000 links hired each year with great grow. Growing rapidly brings the need of training the people they hire. The organisation is aware that they cannot reach the point with the traditional methods of training. In order to create new connections, operates world wide, become productive. The CEO of the company highlights the core values of Motorola which are the techniques and tools they use. Motorolas aim is to find better ways to provide the knowledge and skills. To do so, the company adapts the multimedia training which intends to get training to all Motorolans globally, reduce the cost and time is spent on trainings, and increases the knowledge of the firm. Motorola University was established in 1981 and by 1990 it had extended in US, Eastern Europe, South America and the Asia-Pacific region. Today, many mangers, supervisors and employees from all parts of Motorola have attended diversity training. This training helps participants to have more opportunities to develop and achieve their full potential Organisational learning does not just occur. There needs to be some conditions created which tolerate people to face the uncertainty and stay with it till it becomes something useful. According to Kline (1998) culture is the memory of organisations. The way people interconnect with each other and the way people think is the way their organisational culture is. Culture occurs when two or more people gathered together on a regular basis. If learning organisation is to be created, then firstly the culture of openness of thinking and communication need to be there. He also adds as long as the culture and the way of thinking encourage openness in many different appearances while providing tools which identify useful directions to take, the organisation will become learning organisation. The speed of building a learning organisation is depending on the speed of how individuals in the organizations can improve their learning process. Although author agrees with Senge that organisational lea rning enhances the creativity, he does not agree that building learning organisation does not need to be so slow (Senge, 1999) Schein (1996) highlights that in almost every organisation there are three cultures that a key impact on organisational ability to learn. These are operator culture, engineering culture, and executive culture. He also acknowledges that unless these three cultures realise and use the same language, organisational learning will fail. The values and norms are the basis of culture and formed in four ways. first, culture is shaped by leaders; secondly by critical incidents; third by value and expectation and lastly by organisational environment. (Schein, 1990),(Furnham, Gunter, 1993). According to Harrison (1972) culture is categorised around four ideas. Power orientated, people orientated, task orientated and role orientated. On the other hand Harrison/Handys (1981) four type of culture are; the power, role, task and person culture. Briefly; the power culture is that there is single source of power. Handy names it club or Zeus too; the role culture is bureaucracy, (Greek Temple); the task culture is giving the priority to getting the ob done. There is single source of power (Lattice) and lastly the person culture is that individuals decide on their own work part. The main concern is look after the individuals. According to Brown (1998) the relationship between culture and learning is one of the reciprocal interference. Not only is the rate at which organisations learn dependent on culture but the culture on an organisation will be profoundly influenced by the rate, and content of, organisational learning. Schein aggress with the explanation of Brown that the organisational culture develops through complex interactive learning process. Organisational culture plays a main role in knowledge management and organisational learning. Not every organisation can adapt the learning organisations. There are some barriers to at the individual and group levels. At the individual level, unawareness is an important limitation. They are failing to notice very clear and obvious information and understanding what they notice, having a limited short memory that valuable information can be forgotten easily. Cognitive limitation is more noticeable when there is a fast changing and complex environment which ove rload people and confused them. At the collective level is the important part of organisational learning. Organisational politics can be barrier for groups and individuals to learn, or organisational culture also can slow down the process of learning. Being able to apply the learning, organizations could change their culture to which could e a barrier to organization learning. Many models were introduced over the years concerning culture change by experts. They do not always have the same concept of culture in mind. Models of the culture change are different in the sense of scale. It could be large-scale or small scale. Change also occurs over time. In some cultures, knowledge is the most powerful concept which gives the competitive advantages to individuals. Therefore, Knowledge Management wants HR to focus on organization the culture change, approach of the people to support collaborative team working and knowledge sharing. Yacimientos Petroliferos Fiscales (YPF) is a big petroleum company in Argentina. They wanted to become a professional private company and have international investors rather than maintaining their inefficient bureaucratic existing therefore willing to do some changes in culture and structure. Working with a consultant company, YPF was initiated with learning organization. With the new step, employees were able to assess and check the process and hence learning about the process and observing what is working what is not. Every person in the company knew the purpose of the company and working for the same goal together gave a significant result. At the end of two years YPF increased its profit from $579 million lost in 1990 to profits of $256 million in 1992 and $706 million in 1993. There is a belief that human resource management is able to play a crucial role in core elements of culture, including, norms, beliefs, symbols, behaviours, assumptions. In many organisations managing the cultural symbols is one of the HRMs duties. There is a belief that Human Resource Management (HRM) has essentially replaced the name of personnel management as both involve in managing people in organisations. According to Torrington (1989) HRM is re-labelling and re-packing of personnel management and Guess (1991) agrees with the explanation that HRM is simply elaboration of personnel management (www.humanresources.about.com). Storey (1989) considers HRM as a set of interconnected strategies with an ideological and philosophical underpinning, (Armstrong, 2006) while Torrington (1989) and Guess (1991) believe that HRM is re-labelling and re-packing of personnel management. Storey proposes four features that differentiate HRM. First element is believes and assumptions which give the competitive edge. Also it emphases that human capability and commitment which distinguishes successful organisations from the rest is important therefore the employees should be selected carefully; second element is strategic qualities. It suggests that top management involvement is important; third element is critical role of management. He highlights that HRM is too important to be left to personnel management. The hard version of HRM highlights the importance of human as resources to achieve competitive advantages against other organisations. To be able to bring advantages, these resources are gained, developed and arranged in ways to do so. According to Storeys hard version of HRM, workers are commodities, and HR is like other resources as well as being calculative and inflexible whereas the soft version of HRM stresses human sides of HRM. Legge (1998) agrees with Storey on hard model of HRM that workforce are resources to be managed. In contrast of hard version of HRM, she considers the soft version of HRM that employee as value assets and as a source of competitive advantage through their commitment (A rmstrong, 2006). Yet she (1995) also points out that not every organisation has advantages by treating the workforce as a valuable asset, especially those competing on cost. Also Legge refers to this as Developmental Humanism (Legge, 1995, p.66-67). While stressing on the importance of putting together HR policies with business purposes, the soft model spotlights on treating workforce as valuable assets and a competitive advantage through their commitment skill and performance (Legge, 1995, pp 66-67). Employees practice hard and soft versions of HRM differentially as people are treated differently. Japanese management style can be given as a good example. In Japanese organisations men are core workers (SOFT) whereas women are secondary (HARD) workers (Lecture notes, 2008). Many organizations adopt the soft version of HRM that focuses on treating employees as valued assets and a source of competitive advantage.
